This article is based on an ethnographic study in a big French transport company. It aims to identify the process of employees’ segregation or exclusion because of their age or their gender during their career. The virile culture which characterizes the transport occupations prevents the organization from taking into account the hard working conditions. It justifies also the exclusion of the women and the elders, both considered potentially less able to bear theses difficult working conditions. However, a few women can be integrated into the organization as soon as they follow the professional and organizational strict norm of “controlled maternity”. They can then benefit from the collective solidarity as the older workers. This solidarity is as strong as the occupational group is recognized by the organisation. It allows some of the female or elder workers to bear the hard working conditions and to stay in the job.
